The Job Description Bias Checklist: What to Audit Before You Post

Most job description bias is unintentional. This checklist covers the language patterns that reduce applicant diversity, create legal risk, and filter out qualified candidates before they ever apply.

Job description bias reduces the diversity of your applicant pool before a single candidate submits an application. It operates through specific language patterns that signal to certain groups of candidates that they are not the intended audience for the role. Some of these patterns are well known. Others are subtler and often unintentional. All of them are worth auditing before a vacancy is published.

Gender-coded language

Research in organisational psychology has identified specific words that correlate with male or female applicant rates. Job descriptions that use predominantly masculine-coded language attract fewer female applicants. The effect is not explained by role type or industry. It appears in descriptions for roles in male-dominated and female-dominated fields alike.

Masculine-coded words to review include: aggressive, ambitious, dominant, competitive, analytical, independent, determined, and challenge. These are not inherently problematic terms, but their cumulative effect in a job description creates a signal about the type of person expected to apply.

Feminine-coded words that may deter male applicants include: collaborative, interpersonal, supportive, committed, and understanding. Again, not inherently problematic, but worth reviewing for balance.

The practical test is to read your job description and ask whether the language, taken as a whole, presents a neutral signal about who should apply. Replacing gender-coded words with neutral alternatives where possible, and avoiding a heavy concentration of words coded in either direction, is the standard approach.

Ageist language

Phrases like digital native, youthful energy, looking for someone to grow with the company, and recent graduate imply that applications from older candidates are not welcome. Some phrases in this category are direct enough to create liability under age discrimination legislation in most jurisdictions. Others operate through implication.

Looking for a senior professional ready for their final role before retirement is a slightly less common but equally problematic signal in the opposite direction. Requirements for physical capability that are not genuinely required by the role also fall into this category.

Culture and personality requirements

Culture fit requirements in job descriptions are a common source of both legal risk and applicant diversity reduction. A requirement to be a culture fit or to thrive in a fast-paced, entrepreneurial environment is vague enough to mean almost anything and specific enough to signal that candidates from particular backgrounds may not fit. If culture fit is a genuine requirement, the description should specify what behavioural patterns are actually being sought rather than using shorthand that relies on the reader sharing the writer's assumptions about what those patterns look like.

Personality requirements like passionate, enthusiastic, or dynamic are similarly problematic. They create a social performance expectation rather than a job performance expectation, and they often select for candidates who are comfortable with performative self-presentation rather than candidates who are effective at the work.

How to run a bias audit before posting

The practical process is a two-stage review. The first stage is a structural review that checks for the categories listed above: gender-coded language, unnecessary requirements, ageist phrasing, and vague culture or personality requirements. This can be done with a checklist and takes less than ten minutes for most job descriptions.

The second stage is a contextual review that considers how the requirements interact. A job description with one masculine-coded word is not a problem. A job description with twelve masculine-coded words, a degree requirement, a culture fit clause, and a fast-paced environment description is sending a strong cumulative signal about the intended applicant profile.
